With an those fan leaves, leaves perfect condition for pests and mould to thrive and makes it harder to notice any issues before they arise.
First thing I'd do, is remove about 50% of the fan leaves. Start with the brown, yellow, damaged leaves, take them outside or in the bath tub and spray the hell out of them to get rid of most the thrips, sprinkle some dimanteous earth on the soil (this is sharp to tiny insects and they won't like crawling or sitting on it).
